Yield was not the same as before acquisition.

Business man talk "Money $$". This is the formula.

If the owner is selling the land to you, chances is the owner will not invest anymore in this land. The process of complete the Sales & Purchase Agreement may take few months.

As a business man, he will not waste anymore money in investing fertilize here and secondly, he will harvest as much as possible before handing over.

As a buyer, by visual observation, you though there are a lot of fresh fruit on the tree, and saving money on not applying fertilize immediately, it will be big mistake.

Does not matter whether the previous owner apply fertilize, apply it immediately. That is rule of thumb.

Essential Nutrient For Palm Oil

Nutrient uptake is low during the first year but increases steeply between year one and year three (when harvesting commences) and stabilizes around years five to six. Early applications of fertilizer, better planting material, more rigid culling has led to a dramatic increase in early yields in third to sixth years from planting. In regions without any serious drop in rainfall, yields of over 25 tonnes of fresh fruit bunches per hectare have been achieved in the second year of harvesting.

Nitrogen deficiency is usually associated with conditions of water-logging, heavy weed infestation and topsoil erosion. Symptoms are a general paling and stiffening of the pinnae which lose their glossy lustre. Extended deficiency will reduce the number of effective fruit bunches produced as well as the bunch size.

Phosphorous deficient leaves do not show specific symptoms but frond length, bunch size and trunk diameter are all reduced.


Potassium deficiency is very common and is the major yield constraint in sandy or peaty soils. The most frequent symptom is "confluent orange spotting". Pale green spots appear on the pinnae of older leaves; as the deficiency intensifies, the spots turn orange or reddish-orange and dessication sets in, starting from the tips and outer margins of the pinnae. Other symptoms are "orange blotch" and "mid-crown yellowing". In soils having a low water holding capacity (sands and peats) potassium deficiency can lead to a rapid, premature dessication of fronds.

Copper deficiency is common on deep peat soils and occurs also on very sandy soils. It appears initially as whitish yellow mottling of younger fronds. As the deficiency intensifies, yellow, mottled, inter-veinal stripes appear and rusty, brown spots develop on the distal end of leaflets. Affected fronds and leaflets are stunted and leaflets dry up On sandy soils, palms recover rapidly after a basal application of 50 grams of copper sulphate. On peat soils, lasting correction of copper deficiency is difficult, as applied copper sulphate is rendered unavailable. A promising method to correct copper deficiency on peat soil is to mix copper sulphate with clay soil and to form tennis-ball sized “copper mudballs” that are placed around the palm and that provide a slow-release source of available copper.

Healthy, well selected seedlings are a pre-condition for early and sustained high yield. In most cases granular multinutrient compound fertilizers are the preferred nutrient source for seedlings in the nursery. Where sub-soil is used to fill the polybags, extra dressings of Kieserite may be required (10-15 g every 6 to 8 weeks). Where compound fertilizers are not available, equivalent quantities of straight materials should be used.

To maintain good fertilizer response and high yields in older palms (selective) thinning is often necessary.

Transplant Palm Tree from Nursery


Key sign to look for healthy palm tree from nursery is the leaf. A healthy palm tree is dark green color, age will be base on the leaf count, suggested is 8 leaf count, estimate age of the palm is 8 month old.


DXP is new species, it is highly recommended by the government. Check whether the right species you are buying. They should have a certificate issued the authorized.


Young palm tree is plant in a plastic bag, water retention is low, it is important to watering the plant in the morning and evening, before transplant to a permanent location.


To ensure a healthy grow, some of the activities are as follows:-

  1. Soften the ground
  2. Spread root enrich fertilize
  3. Protect baby palm tree (proper fencing)
  4. Sufficient fertilize
  5. Prevent water logging.

It will take approximately another 30 months or 2.5 years, count from the day of transplant, to a first harvest. Any fruit produce during this period should be remove.

Why remove 1st round mutual fruit from young palm tree?

Any fresh fruit grow in the early stage is small and not economically. Why?


Business people only talk about Profit and Lost account. If the following formula is true, than it is worth to harvest, or otherwise.


(Fresh Fruit Weight / 1000Kg) X Fresh Fruit Price > Transport Cost + Labor Cost


The fresh fruit is approximate a palm size, weight may be range from 2 kilogram to 3 kilogram, as a result, an acre of land may yield less than 50 Kilogram per harvest cycle. Because it is a young tree, the palm oil collector may buy below the market price, you may end waste your own money.


Now a day, a lot of farm outsource everything, so this is the breakdown of their service charge as follows :-

  1. Transportation Cost RM15 per tons
  2. Harvest Cost RM28 per tons
  3. Loading Cost RM22 per tons

To take note, the price may varies from location to location. So, you may end up paying the palm oil collector for their effort! Alternative, remove all fruits that is palm site from the palm tree make more sense. Another reason was make the palm tree grow stronger, so subsequent palm fruit will be bigger than your palm side, as show in the diagram above.


A grow up (5 years old to 10 years old) palm tree a fresh fruit can weight up to 20 kilogram per fruit, to certain extend, some of the fresh fruit may weight 60 kilogram.


Applying Fertilize in Palm tree

A healthy mutual palm tree should have an average 10 to 15 fruits, and several flower for cross pollination. It takes 6 months for a young fruit to mutual. A mutual fruit is bright red color.

Constant Yield = Uncontrollable Factor + Control Factor.

Uncontrollable factor like soil type, sunlight and rain water. Control factor like weed, insect and fertilize.

Apply fertilize in regular basis is very important, that give a continue supply of mineral need to grow. But do take care the weed, the weed absorb certain amount of fertilize available in the ground, so remove the weed around the palm tree in need basis. Remember, if the ground too clean also no so good, because the rain will wash away the top soil from the ground.


For young palm tree, apply compound fertilize that consists of 15-15-15 / 20-10-10 and 12-12-17+MgO+TE alternate once a month, in layman term green and blue respectively, the quantity amount is relative to the age of the plant. 

Suggest start up at 300g per tree per month and gradually increase to 700g per month as the palm tree at the age of 24 months.

Once palm tree start harvest, switch to single element fertilize. The key element needed for the plant are N, P , K, Mg, B and Ca. In the market, it can be sell in following manner:-
  • N - Urea 42% N, Amino sulphate 21% N
  • P - Egyptian Phosphate (ERP) or  Christmas Island Rock Phosphate (CIRP)
  • K - MOP 60%
  • MgO - kieserite
  • B - Borox
Calcium can be obtain from CIRP.


Key thing to remember:-
  1. only apply urea when it is rainy season, otherwise the fertilize will evaporate in exposure of heat.
  2. Every palm tree only need 200g per year, apply 100g and twice a year.
  3. ERP and CIRP is powder base other are fine granular.
  4. When leave turn yellow, it is a sign of Mg deficiency, apply kieserite.
  5. Apply 2kg to 3kg of kieserite if the fruit look abnormal.  


The price of single element fertilize fluctuate compare to compound fertilize, 

All fertilize on regular basis, there are people apply once a month, I personally apply every 6 weeks. 1.5kg to 2.4kg depend on the fertilize I used to mix.

Mixed it well and spread round the active root area and normally this active root are found underneath the dry leave area.

During raining season, excess water will cause the fresh fruit mutual slightly faster then norm. So when

raining season, the yield will be high on initial harvest and yield drop dramatically on the subsequent harvest, because the subsequent fresh fruits are still far from mutuality.

Other factor that impact the harvest cycle will be festive holiday, the key public holiday that oil palm refinery will close in Malaysia are Hari Raya, Christmas/New Year and Chinese New Year, so policy is man define, adjust accordingly to ensure maximum yield and resource optimization.

Further more, the CPO price also play major factor as well. In a calendar year, 365 days, 12 months, and 4 quarter. this is everyone know since primary school, but only few know 4 - 4 - 5, manage this scientific data, harvest cycle will be easy to plan.

Palm Tree


Palm tree is one kind of plant common found in Malaysia estate, and Malaysia is the world second large country export oil palm after Indonesia.


Palm Tree average life span is approximately 25 to 30 years, distance between plant is ranging from 28 feet to 30 feet apart, organized in diagonal way, 60 palm tree per acre land as a guideline. A grow up palm tree leaf can be as long as 25 feet or more, when plant a tree, the distance play a vital role, because it gives the leave maximum expose to sunlight for photosynthesis to take place.


Sky is a limit, palm tree can grow as high as 40 feet height or more, it is very hard to harvest. it is recommend to replant palm tree start from 25 years old onward.

I use MS Word Mail Merge function quite often in my HR operational projects that target a big group of employee/customer. For example is greeting card.

Common problem that user facing with mail merge is date and numeric format. With 2 mins, your problem should resolve follow the 4 step guide.

For example:

Assume you have excel worksheet with date, brithday and age column, and using MS Word document mail merge function to generate word document.

Intern Orientation

What really happen on intern orientation?

Normally on day 1, all interns report to Internship programme manager. As a programme manager, I normally buy them first morning breakfast and follow by company tour. Meet the key people in the organization, like General Manager, Finance Manager, IT Manager and HR Manager. Next, the repective hiring manager will bring them back to respective department to understand the role and responsibility for this programme.

A special orientation will be held in the afternoon in the HR Office. During the orientation, key message to be deliver to all interns are to forget what their learnt from the school. For the coming weeks, they will face the really working life. 8:30am to 5:30pm, traffic jam, working with bossy boss.

Next, each of the intern will be given a piece of A4 blank paper, use their creative mind to draw what is their feel at this moment in time. And each intern will be given another 5 minutes to present to all of us what is the story of this picture.

In addition, each intern will be give a "Welcome Pack", they need to document all the project give by the hiring manager, they need to complete this document and given 10 minutes to present on last day of the internship program.

On the last week of the internship program, each intern is give 10 minutes to present the project their have involved and share among others interns, so that other is benefit as well. Upon presenting their material, a certification of completion are given to recognise their effort in the organization. Of course farewell coffee break is on my.

In my memory, there is 1 picture drawn by an intern that I cannot forgot. This intern used a black maker pen draw a big spot. He said he was lost in the black hole, don't know what do expect on the 1st day. After the internship programme over, I asked this intern to draw another picture again, this time, he draw a spaceship and he is the pilot. It was interest, I given him 10 minutes to present his story, he said he was amazed and the sky is not the limit, it is up to us to explore and future is there for us to explore.

University Relations - Internship Program

I remember my 9 months internship program in London, it was fruitful, it was Win Win situation for both of us, I earned my final year tuition fee and gained valuable experience.

During my career, my company recruited intern for all disciplines, from Engineering field to Administration. Duration from as short as 10 weeks to 9 months and its varies from university to university. I have memorable experience leading Internship Program for a period of 18 months.

For a student, they experience 9am to 5pm working life, office politic and expose to what the market really needed.

As a company, it is a minimum cost to hire and demostrate the mentor leadership and a talent pool for future placement.

Is all internship program successful? Not really, some mentor assign a good project and intern gain knowledge from it, some mentor just want a spare hand, trigger a red flag.

So, when you are think of runing a internship program, you need to make sure you have a project and a mentor to coach them.

Project Planning - Pick the low fruit first

When start a project, it is important to identify the key player and key activities, and start building project timeline - identify the critical path.

You may not be able to breakdown small tasks from the key activities, that is fine, but most important is you have list down small important tasks that you foreseen that this task need to take place first. So, pick the low fruit first, some how it will lead you to another small task when you execute the project.

That is a phrase said, "when ship arrive at the port, the bridge will straight by itself".

HPI Model - Improve Contingency Labor Turnover Rate by 80%

Do you believe that high turnover has nothing to do with company monetary reward?

Double digit turnover per month is an alarming number to the management, at that time the average turnover per month in the market was record 17% per calendar month, and we were more than that. My role was to understand why? How to stabilized the workforce and reduce the turnover.

Within 6 months of continuous business process improvement and implementing integrate information system, I managed to reduce the turnover to single digit and continue to maintain an average 4% to 6% turnover per month.

During this 6 months period, I started benchmarking project, hope we are able to share the knowledge among us in the same industries. Unfortunately, no success. A special working committees were setup, and we done HPI 6 block assessment. Finally, we came to a conclusion - "Environment" and "Information". Since we all paid according to the market, it is not surprise to me.

Information is critical success of this project, without information it will be a "Blind led the Blind", where it end? Well within circle of their communities.

Environment issues is more a common sense, as long as a channel for the "people" to bring it up their concern and address it accordingly, it can be resolve, and most of the problem arise is misunderstand.

Team collaboration and participation are very critical on every project. Have collaboration without participation, then it mean you are a team. If you have collaboration and participation, it mean you have working team.

Mine advice is "Get your hand dirty".

Great book on Internal Labor Market

There are market benchmark data you can purchase or you can participate on their market survey to find out where your company is relative to the same industries or related to other industries. That is external factor and like it or not, it is not 100% apple to apple comparison.

What about internal data that is available in your fingertip? that cost you nothing and yet equally powerful! That give you a true picture of your current internal Labor market.




I recommend you to read "Play To Your Strengths - Managing Your Internal Labor Markets for Lasting Competitive Advantage" by Haig R Nalbantian, Richard A Guzzo, Dave Kieffer and Jay Doherty. This book is available in Amazon.com. it is worth to invest.


In chapter4, the author mentioned internal labor market, it show number employee hire, promoted and left of an organization. Take this ideas, I built an web application, consolidated information from vary sources (SAP PA/PA, OM, PM, C&B), compiled it into a simple HR dashboard, just like what is described in Chapter 4 ILM diagram, a business tools that provides a lot of flexibilities to cater for fundamental need for each and every organization. From analysing, understanding, simulating and implementing Organization Development (OD) intervention where is applicable.

Does exit interview has any value?

If you are HR professional, do you think "Exit Interview" has value? For me is "Yes" and "No".

YES - because it highlight to us where the short flow is, and we need to address it to prevent it from happening again. What will be the common drive force for people leaving the organization? normally, there are more than 1 reason why people leave. One of them bound to be MONEY and another one will be better career opportunities. It interpret that your company is only pay to the market, secondly there are too many blocker around; or you are the blocker.

NO - because how many us leave the organization will tell you the truth reason behind during exit interview? For a leaver, they will think....

- What is for me?
- What is the risk to me?

Let look at the other side of the coin. So, if people telling you the truth, and you are not able to address the issue, others will think, what is the point of telling you the truth again!

THE "TRUTH" WILL ALWAYS NOT NICE TO HEAR

But instead, they will tell you all the company nice thing and good stuff that he/she can recall, and the rest that he / she cannot recall, you know very well what I mean. People always want to kept a good impression during the exit interview, and hope 1 day when opportunities arise, he/she can come back to work.

Understand Your Customer need

Understand your customer is very important, is the business process / project that you are working on is a "Value added" or "Add Value", the make a lot of different.

Your customer like "Add Value" which make their life easier. If "Value Added", it is very hard to get their buy in, chance is your customer will just do what your asked for on top of what they are already doing it now, another word purely "fulfill" the minimum, does it sound familiar?

What is "Return On Investment - ROI" your bosses will asked for every process automation.

Cost of Labor = Headcount x base pay x time spend
Cost of Technologies Investment = Hardware Investment + Software Investment

Training the End User...this is painful part of HR system implementation...can technologies help?



Now a day, a lot of Human Resource system come with employee self service solution. It is quite common the training material was textual, informative and confusing, or grand mother story. The more sophisticated the Human Resource system the longer the story.

With the same material, a presenter can come up with many version of presenting the material and it is not consistency and there is not encore. What about Train The Trainer (TTT)?

Shi Fu teach his/her student only 80% of the skill, 20% is kept to protect him/herself.
Do you agree!
User only use the HR "self service" system on need basis or in the blue moon.

With the above tools, mix and match, you can write simple web application that give great mobilities. You can sit back a relax and enjoy.

Every solution is uniquely craft and design. So bottom line there is not 1 size fit all, surely not now.

Flawless operation

Big guy up there like to talk about upsizing, downsizing and finally rightsizing. After the size, the next topic talk about the high cost, low cost and right cost. How to run HR operations flawless effective and efficiently in MNC organization.

Business application design is my major and programming is my second strength. That is a great start. I understand what IT people think and I understand what business want.





"Chicken and Duck talking" this is common phrase I used. It is never easy for HR professional and IT professional come to same point of view when come to HR related project? How often both professional understand each other resource limitation? The truth is no nice to know. One party want flexibilities because there external environment constraint, another party want a scope of work and control the project boundary. The story never end. In addition, the more you depend on third party resources, the higher chances that your project going to be delay, another word....."Wait, Wait... until the cow come back". Normally time is never enough and everyone has it own priority.


For me is quite easy. I have the abilities to design and built the custom business application address certain change of policies or business needs, and normally it is custom business application and only use once. As a result, earning trust from peer, vendor, bosses, business partner and customer. As the time fly, I have my own library of source code that are reuse for any impromptu project.

Next, I have excellent key work partner across the organization, great support from peer and my bosses.

360 Assessment

360 Degree assessment is a of the method to collect multiple view/input of an employee. Parties involved normally covers the employee BOSS, Key Work Partner, Peer and his/her subordinate. The key work partner can be from the same organization or different organization, it depend the nature of work of the employee that you are assessing.

There are outsourcing company out there provides "360 degree assessment" service.

To built 360 degree assessment tools in the web is relatively straight forward. Just 2 database tables will do. Relationship Reference Key to identify the source of input and Survey questionnaire.

Once you got the data from the 360 Degree assessment, next will be a dashboard to give you a breakdown analysis of Boss input, Average of Key Work Partner, Peer and his/her subordinate input. It will be up to individual how to interpret the data.

Where can you use this method? May be Succession Planning or Performance Management Assessment.

Office photocopier used in HR Project, Wow!

Background

This is an exercise allow employee to opt for remain or withdraw from X - plan. All employee who in the plan require to read and understand the term and control in both dual language, employees require to sign and return to HR department for filling. For those who withdraw from the plan, the payment will be release accordingly.

Solution
Why I use Photocopier rather than convention laser printer or outsource the printing services, Web application? Well, the beauty of current Photocopier machine technology it comes with 4 features in a box, its' capable of photocopier, printer, fax and scanner, the best part of all the speed, support duplex printing and fully integrated with LAN technologies, I got control and able to monitor the printing progress. Secondly, the cost is cheaper and thirdly, already available in the office, fourth, signature for authentication and finally easy back-end processing.

If you have 500 or more employees in your organization, do you believe their hand writing are
  • the same?
  • readable?

Can you afford 6 Sigma? or you need 100% accuracy? I believe 100% data accuracy,right! So, having all necessary information in database, it will be easier to extract data and pre- populate essential data and send to the Photocopier;

What next? What about data recording?


For data recording, I used Bar-code approach. It is pretty easy, you just need to ensure you have the "Bar Code" font available.

Each employee have unique identifier, normally employee badge number, so the in MS Access - report module, I incorporated employee badge in bar code format as additional information to ease data record.


"Good programmer also make a backup" , I believe that too. So, to prevent employee submit multiple form, an intelligent Excel macro was built to remove any employee submit duplicate form. How this intelligent macro work was its read data from the input device, here I used bar code scanner, the macro will check any duplicate entry in the excel worksheet, prompt user error if there is.

China - Annual Leave legal compliance

Background

Employee annual leave earned should MET the minimum new CHINA labor policy.

The annual leave computation is based on the FIRST DAY WORK that employee START WORK rather than company "Service Date", according to the user requirement.

Solution

To ensure employee minimum annual entitlement meet new CHINA labor policy, there is a need to include additional variable to compute employee annual leave entitlement, at the point it met the statutory requirement and secondly as a benefit to steady competitive in the market.

Freeware like POP-UP Calendar are used here, create a web page and employee select the First day work form the POP-UP Calendar, the system will calculate the age when this employee start work. This is one way to alert the user whether it is make sense the age when he/she start his/her first career in their life.

To ensure all employees participate this exercise, it is each and everyone responsiblity, Do you agree? My reason as follows, 1. Who will be the one going to answer local authority when there is compliance issue? 2. Who will be the one going to answer their big boss if enforcement team initiate action again the company? 3. Who is the one going to answer the boss if their subordinate did not provide information needed? A simple dashboard helps here.

Accountability! Should employee response for the data provide to HR system. If answer is yes, normally is YES. A custom form is available to request to sign with the term & condition where information provided is accurate.


Email notification should not neglect, it is a way to provide 2 way communication between HR and Employee. A simple acknowledgment email will gain great trust from the employee. This ASP code also widely available in yahoo website.
